What it means in detail
Under Swiss employment law (art. 330a CO), references are subject to the principle of goodwill. While the assessment of conduct towards colleagues and partners is praised, excluding supervisors is a coded signal to Swiss HR. It implies that the employee had friction with leadership.
How to fix it
To upgrade the reference to the top mark (6.0), the wording can be strengthened, for instance by inserting "stets" or "jederzeit hervorragend".

The Administrative Court of the Canton of Zurich describes the practice of “telling silence” (beredtes Schweigen): if a quality that would normally be mentioned is left out, the reader concludes that it is missing. Leaving out one group of people when describing conduct (e.g. superiors) is generally read as a hint at negative behaviour.
