What it means in detail

While the phrasing sounds positive regarding residents and colleagues, leaving out supervisors is a classic code in Swiss references. HR managers read this omission as a sign of friction or conflict with leadership. Under the principle of goodwill, employers use such selective phrasing to signal interpersonal issues without breaking the rule of benevolence.

How to fix it

To upgrade the reference to a top mark (6.0), the wording can be strengthened, for example by inserting "stets" or "jederzeit hervorragend" alongside including superiors.

Verwaltungsgericht ZH VB.2019.00365 vom 9. Mai 2020, E. 2.4

The Administrative Court of the Canton of Zurich describes the practice of “telling silence” (beredtes Schweigen): if a quality that would normally be mentioned is left out, the reader concludes that it is missing. Leaving out one group of people when describing conduct (e.g. superiors) is generally read as a hint at negative behaviour.
