What it means in detail
Under Swiss law (art. 330a CO), references must remain benevolent, meaning subtle qualifiers are used for poor behavior. Describing conduct as "by and large correct" signals to Swiss HR that there were recurrent interpersonal issues or friction. This yields a grade of 4.0, which is merely a passing mark.
How to fix it
The employee should object in writing and request a standard, fully positive conduct or performance clause.

The Administrative Court of the Canton of Zurich describes the practice of “telling silence” (beredtes Schweigen): if a quality that would normally be mentioned is left out, the reader concludes that it is missing. Leaving out one group of people when describing conduct (e.g. superiors) is generally read as a hint at negative behaviour.
